MBO (Management by Objectives) is an organized and systematized approach that enables management to focus on their goals. It is also called a performance-by-objective system. This approach allows you to achieve significant success in business.

The goal is the prediction of the result of the work of a unit or the entire organization. Distinguish between permanent and temporary goals of employees. Regulars answer the question of what can be improved in business processes. Temporary goals are aimed at finding ways to achieve permanent ones.

Management methods in which the results of activities are foreseen, ways to achieve them (projects and tasks) are determined and developed, are called management by objectives.

However, calculating a clear goal KPI is quite a difficult task. The active development of business, which has been observed in recent years, has given impetus to the dissemination and development of this new approach to managing the company's activities. Each leader is interested in knowing in advance what results the company will come to if it chooses one path or another. This stimulated the emergence of numerous publications, video trainings and other information materials on the subject of KPI goals.

However, the concept of performance management by objectives is not so new. She appeared back in 1954, in the book The Practice of Management by Peter Drucker. The author describes the basic principles and approaches to setting and recommendations for monitoring the implementation of goals.

Management by goals or by tasks?

The term Management by Objectives can be translated into Russian as "management by tasks" or as "management by objectives". This feature makes it difficult for many managers to understand the principles of this approach. Peter Drucker describes the principles of performance management based on goals. However, it is obvious that it is almost impossible to achieve goals without performing any tasks.

In other words, it is possible to achieve a result (a goal with a maximum KPI) only by successfully implementing all the means (tasks). It turns out that each employee should have tasks and goals, the achievement of which must be regularly monitored.

However, the target is outside the performer's zone of influence. He can perform the tasks assigned to him, which should lead to some result. However, even if all tasks are completed, it is impossible to 100% guarantee the achievement of the goals.

Peter Drucker also warns managers against falling into "time traps". This is a situation where the daily routine and everyday actions overshadow the implementation of tasks leading to the achievement of the goals set by the management.

Principles of management by KPI goals

There are five basic principles that allow you to effectively use goals in a performance management system.

  1. Goals should be set not only for the organization, but for every employee working there. At the same time, they should be a direct consequence of the overall corporate goal.
  2. In order to ensure that goals are tied to the organization's strategy, they are developed "top down", and to achieve relevance to the employee - "bottom up".
  3. The employee must be involved in decision making. In other words, the process of forming a set of goals for the staff should take place in the format of a dialogue between each employee and the immediate supervisor. It is indeed important for the performance management system to work effectively that the development of performance targets be collaborative. The discussion helps both the manager and the employee to better understand what actions need to be taken to achieve the maximum KPI for the set goals.
  4. The work done must be constantly monitored and given feedback.
  5. Compliance of goals with the SMART rule is mandatory. This allows you to use them not only to achieve the required results, but also to develop and build an effective system of motivating employees to work.

The modern concept of performance management is largely based on the work of Peter Drucker. It was he who proposed the KPI system, on the basis of which each business could form a set of key performance indicators for completing tasks and achieving goals. All this allows you to manage the results of the company.

Why use KPI goals for management?

A performance management system can improve the key performance indicators of any business. According to the results of large studies in which thousands of organizations from all over the world took part, on average in a company:

  • 5% of employees work consistently well;
  • 7% perform their functions consistently poorly;
  • the remaining 88% need to set the right set of tasks and goals, the achievement and implementation of which will be monitored. To increase the effectiveness of performance management, employee achievements are tied to monetary rewards.

The right approach will increase the proportion of those employees who work well and effectively help the company achieve global goals.
